يهدف البحث الحالي الى معرفة الأسباب التي تؤدي الى فشل برامج التغيير في المنظمة والتي تكون نتيجة للتهكم الموجود لدى عدد العاملين في المنظمة وذلك بسبب عدم ثقتهم ببرامج التغيير المعدة من قبل الإدارة العليا او الخوف من ان هذه البرامج قد تضر بمصالحهم او عدم وضوح الأهداف الخاصة ببرامج التغيير من قبل الإدارة العليا مما يجعل من الافراد المتهكمين مقاومين للتغيير من خلال قيامهم بعدد من السلوكيات السلبية تجاه المنظمة والافراد العاملين في المنظمة مما تكون السبب في فشل برامج التغيير بسبب التهكم تجاه برامج التغيير وقد استند البحث في فرضية أساسية مفادها بانه توجد علاقة اثر ذات دلالة إحصائية لبعد التهكم نحو التغيير في سلوكيات العمل السلبية اما اهم الاستنتاجات التي توصل اليها البحث ان التهكم نحو التغيير يؤثر بشكل مباشر في سلوكيات العمل السلبية وزيادتها اما اهم التوصيات فهي ضرورة العمل في توضيح اهداف التغيير من قبل الإدارة العليا واجراء الحوار مع الأفراد المتهكمين لمعرفة أسباب مقاومتهم للتغيير.
