الأثر الوسيط للفوضى التنظيمية في العلاقة بين الصراع التنظيمي والتمكين النفسي

الملخص

تهدف هذه الدراسة إلى تحديد الأثر الوسيط للفوضى التنظيمية في تحديد جودة العلاقة بين الصراع التنظيمي والتمكين النفسي. نظراً لتزايد حالات الصراع التنظيمي في جامعة كربلاء وظهور حالات الفوضى في العديد من الكليات، فقد وجب على الباحثين إجراء هذه الدراسة.
المنهجية: تم استخدام المنهج الوصفي لقياس متغيرات الدراسة. وشملت عينة الدراسة حملة درجة الماجستير والدكتوراه في جميع كليات جامعة كربلاء. تم اختيار العينة عشوائيا . وشملت 332 من مجتمع الدراسة (1711). وتم استخدام عدد من الأساليب الإحصائية مثل قياس معامل الاستكشاف وعلاقات التأثير بين متغيرات الدراسة.
النتائج: توصلت الدراسة إلى أن الصراع التنظيمي يؤثر على زيادة الفوضى التنظيمية بمستوى معنوي بسيط. كما تبين أن الفوضى التنظيمية تؤثر على بعدين من أبعاد التمكين النفسي. كما توجد علاقة بين الصراع التنظيمي وانخفاض التمكين النفسي.
القيم التنظيمية: لم يتم تطبيق الدراسات التي تناولت الصراع والفوضى التنظيمية على الجامعات، إلا أن هذا القطاع يعاني من صراعات على كافة المستويات، قد يكون نتيجة المنافسة الشديدة. وعند الاطلاع على الأبحاث السابقة لم نلاحظ تطبيق هذه المتغيرات الثلاثة مما له أثر كبير على مخرجات العمل الأكاديمي.
ويمكن للأبحاث المستقبلية الاستفادة من هذه الدراسة في دراسة كل بعد من أبعاد الصراع، وقياس تأثيره المباشر على أبعاد التمكين النفسي، وكذلك دراسة الأثر الإيجابي للصراع والفوضى الخلاقة.
